What is The Five Dysfunctions of a Team about?
Patrick Lencioni's leadership fable asks why a talented, well-funded executive team can still fail to work together, following new CEO Kathryn Petersen as she takes over the struggling Silicon Valley start-up DecisionTech. Through her Napa Valley off-sites, hard one-to-one talks and the loss of two executives, the story builds a pyramid of five linked dysfunctions: absence of trust, fear of conflict, lack of commitment, avoidance of accountability and inattention to results. A closing model section explains each level in the author's own voice, with a 15-statement Team Assessment and tools such as personal histories exercises, cascading messaging and a single overarching goal.

Lencioni Looks Back
Patrick Lencioni opens with a foreword written for a later edition. The book first came out in 2002, and he asks what has changed since then. His answer is "a lot, and very little." Lencioni finished the manuscript the day after the attacks of 9/11, and he says that day changed how people see life, work and teams. Technology changed a great deal too.
Teamwork itself, Lencioni says, has changed very little. It is still a deeply personal and human matter. He believes the same principles apply whether people build a railroad, design a virtual network, coach a professional basketball team, run an elementary school or lead a rural church.
At the base of teamwork, Lencioni places humility. Humility makes it easier to accept vulnerability, which means letting others see their weak points. Accepting it makes trust possible among people who naturally want to protect themselves. He adds that teamwork is powerful but unnatural, because it asks people to enter risky discomfort on purpose.
Then Lencioni admits a limit. He was surprised that the five dysfunctions alone were not quite enough to create teamwork. Two things help first. One is having people who are able to be team players. Almost ten years after this book appeared, he wrote The Ideal Team Player about the virtues to look for in new hires. The other is knowing each person's talents and limits, which is the aim of a later model, The Six Types of Working Genius. Even with the right people in the right roles, he says, a team still needs the courage to sit down together and accept the discomfort that improvement brings.
Teamwork Is Powerful and Rare
The Introduction begins with a bold claim. Not finance, not strategy and not technology, Lencioni says. Teamwork is the ultimate competitive advantage, because it is both so powerful and so rare. A competitive advantage is something that helps a company beat its rivals.
To show the power, Lencioni repeats a saying from a friend who founded a large, successful company. If everyone in an organization rowed in the same direction, the friend said, it could dominate any industry, in any market, against any competition. When Lencioni shares this saying with leaders, they nod at once, but in a desperate way. They see that it is true, yet they feel it can never really happen.
That is where rarity comes in. Scholars, coaches, teachers and the media have paid much attention to teamwork, yet most organizations still struggle to achieve it. Lencioni says teams are made of imperfect human beings, so they are inherently dysfunctional. In other words, problems are built into every team. Even so, he says building a strong team is possible and remarkably simple. It is also painfully difficult. The needed behaviors are easy to understand but hard to practice day after day. Success comes only to groups that overcome the very human habits that damage teams and create harmful politics inside them.
Lencioni says he found these ideas almost by accident. His first book, The Five Temptations of a CEO, described the habits that trap leaders. Some clients used those ideas to improve their leadership teams, and he says it worked. So he saw that, with a few changes, the ideas fit groups as well as single leaders. Like his other books, this one begins with a made-up story about a realistic company, because he believes readers learn better when they lose themselves in a story. A short section after the story explains the five dysfunctions and adds a team assessment and tools. He writes for anyone on a team, not only CEOs.
A New CEO Arrives
The fable begins with a short page called Luck. In Lencioni's story, Kathryn Petersen becomes CEO of DecisionTech, Inc. Only one person thought she was the right choice for the job. Luckily for her, that person was the Chairman of the board.
Kathryn took over less than a month after the previous chief executive was removed. Just two years earlier, DecisionTech had been one of the most talked-about, well-funded and promising start-ups in the recent history of Silicon Valley. A start-up is a young company that is still trying to grow.
The page warns that Kathryn could not have known how far the company had fallen in such a short time, or what the next few months held for her. No dysfunction is named yet.
